職務の特性が企業変容に与える影響
-女性代表取締役CEOの事例における探索的分析-

本研究は日本の上場企業において、女性が内部昇進で取締役を経て代表取締役となり、企業業績を回復させるケースの背景にはどのようなメカニズムがあるのかを、創業からの年数が長い日本の製造業で5年超、代表取締役兼CEOを務める女性役員に、2回のインタビューに基づき、探索的に明らかにすることを試みるものである。
調査の結果、老舗の業績不振企業で入社当時に存在していた女性人材への統計的差別が影響し、キャリアの早期から取締役まで一貫して、新規の研究・事業分野で高い専門性の技量を得つつ一部門を統率していたことで、業績不振が続くが旧態依然の商慣習を有する組織の中枢から独立性を保ちつつ、リスク管理の視点を持ち組織全体を理解していったことが関連していることが示唆された。
企業の中枢ネットワークに不在であることが女性の上級管理職登用の課題の一つとも指摘されるが、本研究ではむしろ、新しい事業分野の研究職で予算も外部から獲得してきた独立性から組織への客観的視野を持つことが、一取締役時はトークン的な存在であったものの、代表取締役社長に登用されることで企業改革に影響を及ぼしていることが示された。
