大学職員のプロアクティブ行動が抑制される原因
-大学組織の文脈的要因がもたらす影響に着目して-

本研究は、大学組織における文脈的要因の観点から、大学職員のプロアクティブ行動の欠如の背景を探ることを目的とする。大学職員13名へのインタビュー分析を通じて、大学職員のプロアクティブ行動を阻害する要因として、大学組織特有の構造、変化を阻害する組織全体の性質、現場に反映される影響、プロアクティブ行動を躊躇する理由などがあることを示した。これにより、大学職員は民間企業の従業員ほど組織からプロアクティブ行動を取ることが重視されておらず、行動を起こしにくくする文脈的要因が存在することが示唆された。そのため、今後大学職員のプロアクティブ行動を増やすには、動機づけの仕組みを充実させ、行動を促すよりも、大学組織の文脈的要因を踏まえた上で、上層部の創造的正当化によって、あらかじめ管理運営面の変革を行うことに対する正当性を確保することが重要である。
