中小企業における事業承継と経営者の生成過程に関する研究

本稿は、事業承継プロセスにおいて後継者がどのように経営者へと成長していくのかを明らかにすることを目的とする。従来の研究は特定時点における静態的分析が中心であり、後継者の思考や役割の変化を動態的に捉えた研究は限定的である。本研究では、ナラティブ・アプローチに基づく質的研究を採用し、10人の後継経営者へのインタビューを実施した。得られたデータはトランジション・サイクル・モデルを用いて分析し、プロセスを「準備」「遭遇」「順応」「安定化」の4段階に整理した。分析の結果、後継者は単に事業を承継するのではなく、様々な経験を通じて正当性を獲得し経営者として生成していくことが明らかとなった。特に、多くの事例企業で適応段階から安定化段階に移行する過程で、自身の価値観に影響を与える経験をしていることが見出され、自己アイデンティティの再構築と自身の役割の再定義を促していた。以上より、本研究は事業承継は経営者としての成長を伴う動態的プロセスであることを示し、新たな理論的貢献と実務的示唆を提示した。
