組織成員による再同一化はどう繰り返されるのか

組織変革時には「我々は何者か」という、組織アイデンティティを問い直す再同一化が必要となる。既存研究は再同一化を経営層主導の単発的プロセスとして捉えがちであったが、近年は個人の主体的行動や組織との相互作用を重視する動的・循環的プロセスとしての理解が求められている。本研究は、日本交通株式会社における組織変革(黒タク、エキスパート・ドライバー・サービス等)を事例に、乗務員が組織アイデンティティを反復的に再構築するプロセスを縦断的に分析した。その結果、組織レベルの施策と個人レベルの主体的行動が相互作用することにより、再同一化が繰り返し深まるメカニズムを明らかにした。特に、個人が明示的抵抗を示さず静かに旧来のアイデンティティから離れる「見えない離同一化」の存在を示し、実務的示唆と理論的貢献を提示した。
